For many non-profits, there is a constant balancing act of offering competitive compensation for leadership without crossing the line that the IRS calls “overcompensation.” The stakes couldn’t be higher—for leaders at non-profits, compensation must be "reasonable" and not "excessive," which is a fundamental requirement of maintaining tax-exempt status.

On the other hand, losing critical team members to higher-paying private sector jobs is not only stressful—with costs to replace employees totaling to 1.5 to 2 times their salary—but it also can pose some serious setbacks to a non-profit’s mission.

The result is that many non-profits are hesitant to offer comprehensive employee benefits as they typically count toward total compensation. For the Stonewall Inn Gives Back Initiative, their board was struggling with this very issue. 

Based in Manhattan, a small but might team led by CEO Stacy Lentz works tirelessly to further the mission of the Stonewall Inn Gives Back Initiative.

Stacy has had to wear all of the hats and without benefits, she’s had to incur the cost of individual health insurance without help from the nonprofit. With healthcare costs continuing to rise, it was time to present a solution to the board that would help Stacy with her healthcare, work within the budget of the non-profit, and stay within the parameters set forth by the IRS. 

While researching options, she noted that a healthcare stipend, a popular solution, counted toward her comp. A group health plan wasn’t a fit due to size (and cost). She then stumbled upon a new solution called a health reimbursement arrangement (HRA) that would allow her to be reimbursed for her health insurance premium along with incurred medical expenses tax-free. It was obvious this was the right choice as the tax-advantaged nature of the HRA meant that it doesn’t count toward her total comp and thus, keeps her nonprofit from scrutiny from the IRS.

She presented a solution to her board, which approved the idea. The result has been a quick and easy benefits solution that helps Stacy cover her healthcare costs and doesn’t require bandwidth or attention. The board simply set a budget and the rest has been essentially on autopilot, leaving lots of time for Stacy to focus on what matters most.
